Title: A Cross-Level Model Analysis of Antecedents of Teachers' Organizational Citizenship Behavior

Abstract: To address the gaps of level issues in relevant literature, a cross-level model is introduced to illuminate how teachers' organizational citizenship behavior is affected or shaped within the junior high school context. The paper reports the findings of a survey of 655 teachers from junior high schools across Taiwan. Hierarchical Linear Modeling was used to validate proposed model of this study. The results demonstrate partial support for hypothesis of this study. Specifically LMX fully mediates the relationship between collectivism/individualism and teacher's OCB while teachers' job satisfaction fully mediates the relationship between power distance and teacher's OCB. In other words, cross level effect is proved important but functions in an implicit manner to shape teachers' OCB within the junior high school context.
本研究採用跨層次模式,探討國中教師組織公民行為如何在學校情境中被影響或形塑,以彌補過去臺灣相關研究忽略理論層次在學校組織行為研究重要性的不足。本研究採用調查研究法,有效樣本為臺灣地區公、私立國民中學教師655位,並以階層線性模式進行資料之分析處理。研究發現,學校層次的變項與情境脈絡雖然不見得能直接對教師的行為產生影響,但卻會經過一些跨層次中介效果對教師組織公民行為發揮作用。其中,教師與校長交換關係完全中介了學校集體主義與教師組織公民行為的關係;而教師工作滿意度則完全中介了權力距離與教師組織公民行為的關係。這樣的發現透露了一項訊息,即學校層次的變項與情境脈絡雖然不見得能直接對教師的行為產生影響,但卻會經過一些微妙的、潛移默化的間接方式發揮不可忽視的作用。
