摘要: 近年來,臺灣傳統家庭結構的式微,以及勞動力市場結構的改變,使得工作與家庭介面的議題日益受到關注。有研究指出相較於男性,女性比男性有更多的工作與家庭衝突(Frone et al. 1992; Musick et al. 2016),因此,有關工作-家庭衝突之性別差異研究逐漸受到重視。相關文獻研究已指出教育程度、工作時間及家務分工等重要因子對工作及家庭衝突具一定影響力,此外,組織結構及待遇等勞動市場結構性因素,以及工作場域的氛圍和人際關係亦會對工作者引發心理反應,進而影響工作態度(Greenhaus 1985)。\n本研究利用「台灣社會變遷基本調查計畫」2005年以及2015年工作與生活組的資料,透過對兩個時點的工作者進行分析,檢視十年間職場人際關係對工作者之工作-家庭衝突的影響變化以及其中的影響機制。研究結果發現如下:首先,不論是男性或女性工作者,工作壓力與家庭壓力會使得工作者較容易有高職家衝突及高家職衝突的感受。接著,發現職場人際關係的感知可以預測工作者對於職家衝突及家職衝突的感受。當處在友善的職場人際關係中,有助於降低工作者對職家衝突及家職衝突感。最後,工作者在2005年及2015年之工作-家庭衝突感知並無顯著差異。期望本文的研究結果有助於了解工作-家庭衝突,提供社會政策在訂定上新的方向和圖像。
n recent years, the decline of Taiwan`s traditional family structure and changing structure of the labor market have drawn increasing attention to the issue of the conflict between work and family . Some studies have pointed out that women experience higher work-family conflict than men. Relevant literatures have shown that important factors such as education level, working hours and division of household have impacts on work-family conflict. In addition, labor market structural factors such as organizational structure and treatment, as well as the atmosphere and interpersonal relationships in the workplace will also influence the psychological reactions and work attitudes of workers.\nIn this study, we used the data from Taiwan Social Change Survey (TSCS) conducted in 2005 and 2015. This research explores the transformation and influences of workers’ work-family conflict between these two years. The results show that work stress and family pressure will make workers feel high work-family conflict and high family-work conflict, for both male and female. Furthermore, we found that being in a friendly workplace interpersonal relationships could reduce workers’ feelings of work-family conflict and family-work conflict. Meanwhile, there was no significant difference in workers’ perception of work-family conflict between 2005 and 2015.
