dc.description.abstract二十一世紀的資訊革命,催生了新經濟時代到來,在瞬息萬動的知識經濟環境,組織逐漸重視內部知識資本的累積,配合未來成長藍圖規劃知識管理策略。而知識移轉代表了組織知識的動態流量管理,以及內部知識的延展與傳承,乃知識管理策略最關鍵的一環。\r\n\r\n另一方面,知識管理的工作亦涵蓋知識員工的培養,完善的人力資源管理制度,有助提升組織人力資本的健全。由於人力資源管理活動一直影響著員工的態度、信念與價值觀,並形塑組織文化,因此組織在規劃知識管理策略時,人力資源管理扮演了守門員的角色。\r\n\r\n本研究以析論知識移轉與人力資源管理之關連為主,除了梳理知識與知識移轉之內涵,並檢視組織現有人力資源管理方法之外,更進一步探討人力資源管理策略中可以促進知識移轉的層面。質性研究之資料收集採深度訪談法,訪問15位統一企業相關人員,分析統一企業的知識管理架構,以及招募、教育訓練、績效評估、升遷獎勵制度等人力資源管理方法,探討企業內部新知識與既有知識的關連性。\r\n\r\n研究結果發現,知識移轉整體過程,對傳遞外顯與內隱知識相當有利,默會知識卻較難傳達,因此人力資源管理策略對知識移轉的影響更顯重要。組織如何連結人力資源管理方法與知識管理策略,變革人力資源管理方法以帶動內部知識移轉,會對未來組織的成長與發展產生深遠的影響。期望透過本研究結論,促進理論與實務之間的對話,並提供實務界在調整人力資源管理策略時,有更深入的參考。zh_TW
