摘要: 本研究旨在探討新北市國民中學領導者-成員交換關係、教師組織公民行為與組織承諾的實際情形,並瞭解不同背景變項下教師知覺領導者-成員交換關係、組織公民行為與組織承諾的差異情形,以及領導者-成員交換關係與教師組織承諾對教師組織公民行為的影響,進而探究教師組織承諾對領導者-成員交換關係與組織公民行為是否具有中介效果。\n研究方法為文獻分析與問卷調查法,研究對象為新北市國民中學教師,共抽取12間國中,發出420份問卷,回收有效問卷337份,可用率達80%,問卷回收後分別以敘述性統計分析、獨立樣本t檢定、單因子變異數分析、多元逐步迴歸分析、路徑分析等統計方法進行研究,根據研究結果與分析後歸納之結論如下:\n一、新北市國民中學教師知覺領導者-成員交換關係為中等程度,以「專業尊敬」之知覺程度最高,「貢獻」之知覺程度最低。\n二、新北市國民中學教師所表現的組織公民行為係中等程度,以「對工作之投與奉獻」之知覺程度最高,「利他人之組織公民行為」之知覺程度最低。\n三、新北市國民中學教師所表現的組織承諾為中等程度,以「持續性承諾」之知覺程度最高,「規範性承諾」之知覺程度最低。\n四、不同背景變項下教師知覺領導者-成員交換關係、組織公民行為及組織承諾的整體及各構面的程度有差異。\n五、領導者-成員交換關係與教師組織承諾對教師組織公民行為有顯著的聯合預測力,其中以「情感性承諾」的預測力最高。\n六、教師組織承諾在領導者-成員交換關係對教師組織公民行為的影響上具有中介效果。\n最後根據研究結果提出建議,以供教育行政機關、國民中學學校校長、教師及後續研究之參考。
