摘要: 警察工作的高度機動性與不可預測性,增加了任務執行的困難度,因此同仁之間平日的組織公民行為有助於任務的完成與績效的提升。由於警察人員在警務執行的過程中時時面臨沈重的工作壓力,因此本研究以工作壓力與人格特質為起點,進行員警的工作態度與組織公民行為之探究。以線性結構方程式建構分析模型,探討工作壓力與人格特質二者對於員警工作投入與組織公民行為之影響。研究結果發現工作壓力與勤勉正直之人格特質,對於警察人員之工作投入皆有顯著的正向影響。其次,工作壓力與勤勉正直的人格特質皆會透過工作投入的中介影響,進而促進組織公民行為的展現。本研究建議警察機關日後在人員的培訓上,可加強勤勉正直特質的人格培養,以助於提升警察同仁的工作投入程度,進而強化組織公民行為的表現。
This paper investigates the effects of stress and personality traits on job involvement and organizational citizenship behavior on the part of police officers. It is found that both stress and conscientiousness are positively related to police officers’ job involvement. In addition, stress and conscientiousness are found to have effects on organizational citizenship behavior through the mediation of job involvement. Implications of the findings for policing organizations and suggestions for future research are discussed.
