題名 中等學校輔導教師在情緒勞務、悲憫疲憊與離職傾向之相關研究
Research on the Relationships of Emotional Labor, Compassion Fatigue and Turnover Intention of School Guidance Counselors in Senior and Junior High School

摘要 本研究旨在探討中等學校輔導教師情緒勞務、悲憫疲憊與離職傾向之相關。本研究以302位中等學校輔導教師為研究對象,採用問卷調查法,使用「情緒勞務量表」、「悲憫疲憊量表」以及「離職傾向量表」為測量工具,並以描述統計、獨立樣本t檢定、ANOVA單因子變異數分析、皮爾遜積差相關、多元迴歸分析與逐步多元迴歸分析進行統計分析。本研究結果發現:
一、中等學校輔導教師的情緒勞務程度屬偏高程度,其中在二分量表部分為工作焦點情緒勞務高於學生焦點情緒勞務。各構面分數由最高至最低依序為:情緒勞務規範、情緒勞務多樣性、表層演出、深層演出、真誠演出。整體悲憫疲憊為普通程度。整體離職傾向屬偏高程度。
二、不同性別、專業技術人員背景、年齡、服務年資的中等學校輔導教師在情緒勞務各構面之差異均未達統計上顯著。
三、不同學歷、擔任職務中等學校輔導教師的情緒勞務有差異。具大學學歷者在表層演出構面顯著大於具碩士學歷者。擔任職務為輔導科代理教師者的情緒勞務多樣性顯著大於擔任兼任輔導教師者。
四、不同性別、年齡、學歷、服務年資的中等學校輔導教師在悲憫疲憊之差異均未達統計上顯著。
五、不同專業技術人員背景、擔任職務中等學校輔導教師的悲憫疲憊有差異。未具專業技術人員背景之教師的悲憫疲憊顯著大於具專業技術人員背景者。擔任職務為專任輔導教師者的悲憫疲憊顯著大於擔任輔導行政教師者。
六、不同性別、專業技術人員背景、年齡、學歷、服務年資、擔任職務的中等學校輔導教師在離職傾向之差異均未達統計上顯著。
七、中等學校輔導教師之真層演出與悲憫疲憊達顯著負相關,情緒勞務多樣性與悲憫疲憊達顯著正相關。表層演出、情緒勞務多樣性皆與離職傾向達顯著正相關,真誠演出與離職傾向達顯著負相關。悲憫疲憊與離職傾向達顯著正相關。
八、影響中等學校輔導教師離職傾向的因子,由預測力高至低依序為:悲憫疲憊、真誠演出、表層演出。其中,悲憫疲憊、表層演出可正向預測離職傾向,真誠演出對離職傾向則具負向預測力。
根據以上研究結果,研究者提出討論與建議,以供中等學校輔導教師、助人工作者及未來研究者參考。
The aim of this study was to explore the relationship between emotional labor, compassion fatigue, and turnover intention among secondary school guidance counselors. The study involved 302 secondary school guidance counselors who completed questionnaires, including the Emotional Labor Scale, Compassion Fatigue Scale, and Turnover Intention Scale. The obtained data were analyzed by descriptive statistics, independent samples t-tests, one-way ANOVA, Pearson’s product-moment correlation, multiple regression analysis, and stepwise multiple regression analysis. The findings of this study are illustrated as follows:
1.Secondary school guidance counselors exhibit a moderate level of emotional labor. Among the two dimensions, job-focused emotional labor is higher than student-focused emotional labor. The order of scores for each dimension is as follows: emotional labor norms, emotional labor diversity, surface acting emotional labor, deep acting emotional labor, genuine acting emotional labor. The overall level of compassion fatigue is average. The overall level of turnover intention is slightly high.
2.There were no significant differences in emotional labor among secondary school guidance counselors based on gender, professional background, age, or years of service.
3.There were differences in emotional labor among secondary school guidance counselors based on educational background and job positions. Guidance counselors with a bachelor`s degree showed significantly higher scores in surface acting emotional labor compared to those with a master`s degree. Guidance counselors in the role of substitute guidance counselors exhibited significantly higher scores in emotional labor diversity compared to part-time guidance counselors.
4.There were no significant differences in compassion fatigue among secondary school guidance counselors based on gender, age, educational background, or years of service.
5.There were differences in compassion fatigue among secondary school guidance counselors based on professional background and job positions. Guidance counselors without a professional background showed significantly higher levels of compassion fatigue compared to those with a professional background. Full-time guidance counselors exhibited significantly higher levels of compassion fatigue compared to guidance administrative teachers.
6.There were no significant differences in turnover intention among secondary school guidance counselors based on gender, professional background, age, educational background, years of service, or job positions.
7.Genuine acting emotional labor among secondary school guidance counselors had a significant negative correlation with compassion fatigue, while emotional labor diversity had a significant positive correlation with compassion fatigue. Surface acting emotional labor and emotional labor diversity were significantly positively correlated with turnover intention, while genuine acting emotional labor was significantly negatively correlated with turnover intention. Compassion fatigue had a significant positive correlation with turnover intention.
8.The factors influencing turnover intention among secondary school guidance counselors, ranked by predictive power from high to low, are compassion fatigue, genuine acting emotional labor, and surface acting emotional labor. Compassion fatigue and surface acting emotional labor positively predict turnover intention, while genuine acting emotional labor negatively predicts turnover intention.
Based on the above research findings, the researchers provide discussions and suggestions for reference by secondary school guidance counselors, helping professionals, and future researchers.

dc.description.abstract (摘要) 本研究旨在探討中等學校輔導教師情緒勞務、悲憫疲憊與離職傾向之相關。本研究以302位中等學校輔導教師為研究對象,採用問卷調查法,使用「情緒勞務量表」、「悲憫疲憊量表」以及「離職傾向量表」為測量工具,並以描述統計、獨立樣本t檢定、ANOVA單因子變異數分析、皮爾遜積差相關、多元迴歸分析與逐步多元迴歸分析進行統計分析。本研究結果發現:
一、中等學校輔導教師的情緒勞務程度屬偏高程度,其中在二分量表部分為工作焦點情緒勞務高於學生焦點情緒勞務。各構面分數由最高至最低依序為:情緒勞務規範、情緒勞務多樣性、表層演出、深層演出、真誠演出。整體悲憫疲憊為普通程度。整體離職傾向屬偏高程度。
二、不同性別、專業技術人員背景、年齡、服務年資的中等學校輔導教師在情緒勞務各構面之差異均未達統計上顯著。
三、不同學歷、擔任職務中等學校輔導教師的情緒勞務有差異。具大學學歷者在表層演出構面顯著大於具碩士學歷者。擔任職務為輔導科代理教師者的情緒勞務多樣性顯著大於擔任兼任輔導教師者。
四、不同性別、年齡、學歷、服務年資的中等學校輔導教師在悲憫疲憊之差異均未達統計上顯著。
五、不同專業技術人員背景、擔任職務中等學校輔導教師的悲憫疲憊有差異。未具專業技術人員背景之教師的悲憫疲憊顯著大於具專業技術人員背景者。擔任職務為專任輔導教師者的悲憫疲憊顯著大於擔任輔導行政教師者。
六、不同性別、專業技術人員背景、年齡、學歷、服務年資、擔任職務的中等學校輔導教師在離職傾向之差異均未達統計上顯著。
七、中等學校輔導教師之真層演出與悲憫疲憊達顯著負相關,情緒勞務多樣性與悲憫疲憊達顯著正相關。表層演出、情緒勞務多樣性皆與離職傾向達顯著正相關,真誠演出與離職傾向達顯著負相關。悲憫疲憊與離職傾向達顯著正相關。
八、影響中等學校輔導教師離職傾向的因子,由預測力高至低依序為:悲憫疲憊、真誠演出、表層演出。其中,悲憫疲憊、表層演出可正向預測離職傾向,真誠演出對離職傾向則具負向預測力。
根據以上研究結果,研究者提出討論與建議,以供中等學校輔導教師、助人工作者及未來研究者參考。

dc.description.abstract (摘要) The aim of this study was to explore the relationship between emotional labor, compassion fatigue, and turnover intention among secondary school guidance counselors. The study involved 302 secondary school guidance counselors who completed questionnaires, including the Emotional Labor Scale, Compassion Fatigue Scale, and Turnover Intention Scale. The obtained data were analyzed by descriptive statistics, independent samples t-tests, one-way ANOVA, Pearson’s product-moment correlation, multiple regression analysis, and stepwise multiple regression analysis. The findings of this study are illustrated as follows:
1.Secondary school guidance counselors exhibit a moderate level of emotional labor. Among the two dimensions, job-focused emotional labor is higher than student-focused emotional labor. The order of scores for each dimension is as follows: emotional labor norms, emotional labor diversity, surface acting emotional labor, deep acting emotional labor, genuine acting emotional labor. The overall level of compassion fatigue is average. The overall level of turnover intention is slightly high.
2.There were no significant differences in emotional labor among secondary school guidance counselors based on gender, professional background, age, or years of service.
3.There were differences in emotional labor among secondary school guidance counselors based on educational background and job positions. Guidance counselors with a bachelor`s degree showed significantly higher scores in surface acting emotional labor compared to those with a master`s degree. Guidance counselors in the role of substitute guidance counselors exhibited significantly higher scores in emotional labor diversity compared to part-time guidance counselors.
4.There were no significant differences in compassion fatigue among secondary school guidance counselors based on gender, age, educational background, or years of service.
5.There were differences in compassion fatigue among secondary school guidance counselors based on professional background and job positions. Guidance counselors without a professional background showed significantly higher levels of compassion fatigue compared to those with a professional background. Full-time guidance counselors exhibited significantly higher levels of compassion fatigue compared to guidance administrative teachers.
6.There were no significant differences in turnover intention among secondary school guidance counselors based on gender, professional background, age, educational background, years of service, or job positions.
7.Genuine acting emotional labor among secondary school guidance counselors had a significant negative correlation with compassion fatigue, while emotional labor diversity had a significant positive correlation with compassion fatigue. Surface acting emotional labor and emotional labor diversity were significantly positively correlated with turnover intention, while genuine acting emotional labor was significantly negatively correlated with turnover intention. Compassion fatigue had a significant positive correlation with turnover intention.
8.The factors influencing turnover intention among secondary school guidance counselors, ranked by predictive power from high to low, are compassion fatigue, genuine acting emotional labor, and surface acting emotional labor. Compassion fatigue and surface acting emotional labor positively predict turnover intention, while genuine acting emotional labor negatively predicts turnover intention.
Based on the above research findings, the researchers provide discussions and suggestions for reference by secondary school guidance counselors, helping professionals, and future researchers.
