摘要 在職場中,新進人員角色轉換總是充滿壓力與挑戰的過程,而其中,新進主管的角色轉換過程尤是如此。雖然新進主管往往已經熟習專業作業內容,但因新進角色隨之而來更多的責任與壓力,甚至是人際關係間的質變與關係重建,都是不容小覷的重擔。而由於主管不僅需負擔自己的角色義務,更背負著追隨者的角色期待,在在需要新進主管能更快速且順暢地轉換角色,並融入新角色中。然而,過去研究卻缺乏對新進主管前期工作適應歷程的描述,對於組織管理者而言,若能提早了解新進主管每一階段適應困難,將有助於提出具體的改善方案,以促進新進主管的角色轉換與適應。有鑑於此,由於角色轉換是一個周密且複雜的過程,且其過程中的關鍵因素尚待討論,本研究計畫將同時採取質性研究法(第一年研究計畫)與量化研究法(第二年研究計畫),期望能夠整體性的新進主管的角色轉換歷程,並藉此設計出有效的職場調適研習(第三年研究計畫),來幫助新進主管能夠更順暢地進行角色轉換調適,更可以做為學界及業界擬訂協助新進主管職場適應策略之參考。
The aim of this research proposal is to provide a theoretical framework of the initial role transition for newly leaders to adapt workplace, as well as to support and facilitate this professional adjustment appropriately. Existing knowledge suggests that newly leaders experience role performance stress, discouragement and disillusionment during the initial months of their introduction to professional leadership practice in workplace. While it is clear that the journey of transition for the newly leaders is often stressful and frustrating, what remains unclear are the stages of that journey, nor the critical influence factors along the journey. In view of this, the research proposal will take qualitative research method (the first-year research project: case studies) and quantitative research method (the second year research project: theoretical model and hypotheses testing). It is expected to conduct a holistic understanding of the process of role transition and workplace adaption of new leaders, and to develop a suitable theory and procedure in order to facilitate the use of the follow-up research and workshop planning (the third year research project: workshop and training program design). In sum, the research project will further explore the relationship between the critical influence factors in the role transition process and newly leaders' outcomes, such as, adaptive performance and leadership effectiveness. By doing so, we hope to provide a preliminary theoretical blueprint for the future studies.
