| dc.description.abstract (摘要) | 本研究立基資源保存觀點,主張員工協助方案(employee assistance programs, EAPs)可以增加個人資源,進而提升其工作滿意度、工作─家庭平衡、心理健康等個人結果,即個人資源在員工協助方案的參與,與員工結果間扮演著中介的角色。本研究採便利性取樣,共蒐集18家企業、576位受試者的研究資料,研究結果發現員工協助方案的參與與個人資源呈顯著正向關聯,而個人資源與工作滿意度、工作─家庭平衡及心理健康也呈顯著正相關,支持員工協助方案的參與可透過個人資源的提升來產生正向的個人結果。本研究結果為員工協助方案的資源效用觀點提供一個堅韌的實證證據,也為其作用機制提供一個理論論述的基礎,彌補過去EAPs在理論性與實證性研究的不足。最後,本研究針對理論與實務意涵進行深入的探討。 | |
| dc.description.abstract (摘要) | Based on the resource conservation perspective, this study proposes a mediating mechanism of personal resources to link the relationship between employee assistances programs and employee outcomes, including job satisfaction, work-family balance, and mental health, and further to examine the utility of employee assistance programs on the employee outcomes. For reduce the biases of common method, a two-wave data collection one month apart was used and 576 full-time workers from 18 organizations executed the employee assistance programs were recruited. We collected measures of employee assistance programs at Wave 1 and job satisfaction, work-family balance, and mental health at Wave 2. The results showed that employee assistance programs are significantly positive related to personal resources, and personal resources are also significantly positive related to job satisfaction, work-family balance, and mental health. It is indicated that employee assistance programs facilitated employees' personal resources, which in turn enhanced their personal outcomes. This study provided the empirical evidences for the resource utility perspective of employee assistance programs, and also provided a theoretical basis for its operating mechanism which can enrich the domain knowledge of employee assistance programs in Taiwan. Further discussion focuses on theoretical and practical implications of the observed outcomes. | |
