題名 人力資源管理方法對組織知識移轉影響之認知—統一企業人力資源管理策略個案研究

摘要 二十一世紀的資訊革命，催生了新經濟時代到來，在瞬息萬動的知識經濟環境，組織逐漸重視內部知識資本的累積，配合未來成長藍圖規劃知識管理策略。而知識移轉代表了組織知識的動態流量管理，以及內部知識的延展與傳承，乃知識管理策略最關鍵的一環。
     
     另一方面，知識管理的工作亦涵蓋知識員工的培養，完善的人力資源管理制度，有助提升組織人力資本的健全。由於人力資源管理活動一直影響著員工的態度、信念與價值觀，並形塑組織文化，因此組織在規劃知識管理策略時，人力資源管理扮演了守門員的角色。
     
     本研究以析論知識移轉與人力資源管理之關連為主，除了梳理知識與知識移轉之內涵，並檢視組織現有人力資源管理方法之外，更進一步探討人力資源管理策略中可以促進知識移轉的層面。質性研究之資料收集採深度訪談法，訪問15位統一企業相關人員，分析統一企業的知識管理架構，以及招募、教育訓練、績效評估、升遷獎勵制度等人力資源管理方法，探討企業內部新知識與既有知識的關連性。
     
     研究結果發現，知識移轉整體過程，對傳遞外顯與內隱知識相當有利，默會知識卻較難傳達，因此人力資源管理策略對知識移轉的影響更顯重要。組織如何連結人力資源管理方法與知識管理策略，變革人力資源管理方法以帶動內部知識移轉，會對未來組織的成長與發展產生深遠的影響。期望透過本研究結論，促進理論與實務之間的對話，並提供實務界在調整人力資源管理策略時，有更深入的參考。
