題名 企業員工安全文化評量之研究–以個案國際觀光旅館為例

摘要 本研究以服務業中國際觀光旅館業為研究範圍，選定個案國際觀光旅館員工作為安全文化之評量對象。研究架構參考Cooper與Geller兩位學者所提出之安全文化模式，從組織面、心理面、行為面等三個構面著手，並細分成安全承諾、安全系統、安全環境、安全動機、安全優先、安全知識、安全遵守及安全參與等八個次構面。研究主要發現有：
     一、整體而言，個案旅館在安全文化的衡量上有不錯的表現，但其次構面則有高低的落差，非所有的安全文化構面均呈現一致性的結果。組織面中安全承諾與安全環境兩者、心理面的安全知識以及行為面的安全參與等次構面，在表現上未達整體平均。
     二、從統計檢定結果來看，個案旅館在安全文化的表現上，受員工之性別、教育程度、年齡以及年資影響不明顯，顯示安全文化並不因上述個人特徵而有影響，而婚姻狀況、受雇身份、擔任職務以及任職部門則表現出差異，其中以已婚、正式員工、管理職，客房部及後勤單位認同度較高。
     三、本研究安全文化之組織面、心理面、行為面等三者構面，具顯著的相關影響，心理面與行為面的相互影響較高。研究模型也發現，組織面對心理面、組織面對行為面以及心理面對行為面皆有顯著之正向影響關係。
     藉由安全文化的衡量、診斷、介入與改善，確能控制不安全行為，避免意外事故發生，因此，對服務業來說，惟有積極執行安全文化評量，才能型塑優質安全文化，創造安全的工作環境除能提升員工士氣，並可提高商譽增強市場優勢。
