摘要 本研究中主張,組織控制可藉由兩個途徑以避免員工在組織或群體工作中的搭便車行為,其中產出控制與行為控制主要藉由確認員工的財產權達成控制效果,並進而形成員工與組織間的經濟性交換關係,而派閥控制則是仰賴員工自利動機的擴大而發生效用,並有助於社會性交換關係的形成。以此作為理論基礎,研究中探討了組織控制與組織公民行為間的關係,以及組織公正所扮演的中介角色。研究結果發現,分配公正與組織公民行為間無顯著關係。行為控制與組織公民行為間有除了有負向直接關係外,並透過正式程序公正的中介效果,對組織公民行為造成負向影響。派閥控制則與組織公民行為間存在正向直接關係,且透過正式程序公正以及互動公正之中介效果,提昇員工從事組織公民行為的動機。
This research argues organizational control can avoid employees’ free-riding behavior by two approaches. The effects of Output control and behavior control are by means of identifying employees’ property right, and facilitating economic exchange relationships between employees and organizations. Clan control’s effect is through self-interest motivation enlargement, and facilitating social exchange relationships. Based on this theoretical framework, this study explored the relationships between organizational control and organizational citizenship behavior (OCB), and the mediating role of organizational justice. This study found distributive justice had no significant relationships with OCB. Behavior control had negative relationships with OCB, either direct or through the mediating effect of formal procedural justice. Clan control had positive relationships with OCB, either direct or through the mediating effect of formal procedural justice and interactional justice.
