題名 技術學院教師工作環境知覺、工作價值觀與其工作滿足和教學表現之關係

摘要 本研究旨在探討技術學院教師的工作環境知覺、工作價值觀、工作滿足及教學表現的關係與現況,其次也探討教師人口變項對工作環境知覺、工作價值觀、工作滿足及教學表現的影響。
     本研究的有效樣本共358位技術學院教師,回收率為59.67%。分別以描述統計、賀得臨T2考驗、多變量變異數分析、單變量變異數分析、線性結構分析(LISREL)及逐步多元迴歸分析等統計方法,對研究資料進行分析。
     本研究重要發現如下:
     一、技術學院教師在工作環境知覺的感受屬中等程度。
     二、技術學院教師對「工作價值觀」各向度的重視順序為「成就感」、「獨立性」、「安全感」、「智性成長」、「利他」、「人際關係」、「名利」、「管理」。
     三、技術學院教師在工作滿足的感受屬中等程度。
     四、技術學院教師自認在教學的表現屬中上程度。
     五、在教師工作環境知覺方面:男性教師在工作環境知覺整體得分高於女性教師;職級愈高者對學校工作環境知覺較佳;年資高者對工作環境知覺的感受亦佳;薪資較高的教師在工作環境知覺的感受高於薪資較低的教師。
     六、在教師工作價值觀方面:女性教師在「獨立性」、「成就感」、「安全感」及「利他」等價值觀向度上的重視程度高於男性教師;授課「17小時以上」的教師,其「管理」價值觀重視程度高於授課「13~16小時」的教師;授課「8小時以下」的教師,其「智性成長」價值觀重視程度高於授課「13~16小時」及「9~12小時」的教師;年資淺的教師較重視「智性成長」。
     七、在教師工作滿足方面:男性教師在「上司」和「工作升遷狀況」的滿足感高於女性教師;在「工作升遷狀況」方面「副教授(含)以上」的滿足感得分高於「講師」;擔任行政職務教師在「學生」、「同事」和「上司」等三方面的滿足感高於未擔任行政職務教師;年資較高的教師其工作滿足感較佳;薪資較高的教師其工作滿足感亦較佳。
     八、在教師教學表現方面:性別、學歷、進修與否、授課時數及年資在教師教學表現上並無顯著差異;在「專業學養與課程準備」方面,「副教授(含)以上」的得分高於「講師」;擔任行政職務教師在「教學技巧」上的得分高於未擔任行政職務教師;就整體教學表現的得分看來,薪資較高的教師認為其整體教學表現亦較佳。
     九、工作環境知覺和工作價值觀對教師的工作滿足與教學表現具有影響:工作環境知覺和工作價值觀對工作滿足與教學表現具有影響,而且工作環境知覺對工作滿足的影響力較大,工作價值觀則對教學表現的影響力較大。
     十、工作環境知覺和工作價值觀各變項對教師工作滿足的逐步多元迴歸的預測作用:教師的工作環境知覺較能預測其工作滿足,而且以「溝通程度」為最重要;在工作價值觀方面,則因工作滿足的向度不同,投入的變項亦不同,在整體工作滿足方面,以「成就感」較具預測力。
     十一、工作環境知覺和工作價值觀各變項對教師教學表現的逐步多元迴歸的預測作用:教師的工作價值觀較能預測技術學院教師的教學表現,而且以「智性成長」為最重要,惟其對教師教學表現的預測能力不高;就整體教學表現來看,「智性成長」與「成就感」較具預測力。在工作環境知覺方面,以「溝通程度」與「人際關係」較具預測力。
     十二、教師教學表現的自我評量與學生評量結果並無顯著相關。
     本研究對教育行政機關、技術學院、技術學院教師之建議如下:
     一、改善目前技術學院教師的工作環境。
     二、強化教師對其工作價值觀的認同感。
     三、積極獎勵教師進修與提供良好的研究環境。
     四、重視教師教學表現評量的正確性、客觀性,並妥善運用評量結果,以利教師日後教學之改進。
The main purpose of this research is to investigate the relation of the perception in work environment and work value to the job satisfaction and teaching performance, with respect to the teachers in polytechnic colleges. The author examines the influences towards the above factors in various teachers` population. The methodology in statistics analysis adopted by this research includes: descriptive statistics, Hotelling`s T2, MANOVA, ANOVA, LISREL, and stepwise multiple regression. Total number of valid samples (teachers in polytechnic colleges) is 358 and the return rate of questionnaire is 59.67%.
     The significant findings of this research can be briefly summarized as below:
     1. Perception of teachers in work environment is found in the medium level.
     2. Priority of teachers` work value is ranked in order as following: achievement, independence, security, intellectual development, altruism, human relation, fame and wealth, and management.
     3. Job satisfaction of teachers is found in the medium level.
     4. Self-assessment of teachers in teaching performance is found in the upper medium level.
     5. In terms of perception in work environment, total score of the male is higher than the female; those with higher position or those with high tenure have better perception; those with higher salary are better than those with lower salary.
     6. In terms of work value, the female is higher than the male in the aspects of independence, achievement security and altruism. Those with higher teaching load have more concern in management than those with lower teaching load. In contrast, the low loaded concerns more about intellectual development than the high loaded. Meanwhile, teachers with low tenure concern more about intellectual development.
     7. In terms of job satisfaction, the male have more sense of satisfaction than the female in their supervisors and promotion. Associate and full professors are more satisfied than lectures in promotion. Those with administrative positions are more satisfied than those without ones in students, colleagues and supervisors. Those with higher tenure or higher salary are more satisfied.
     8. In terms of teaching performance, there have no significant differences in gender, academic experiences, on leave development, teaching load and tenure. In respect of academic profession and course preparation, associate and full professors gain higher score than lectures. Those with administrative positions gain higher score than those without ones in teaching skills. Meanwhile, those with higher salary think they are better in overall teaching performance.
     9. Work environment and work value are influential to the job satisfaction and teaching performance.
     10. Perception of work environment is significant to prediction of job satisfaction.
     11. Work value is significant to the prediction of teaching performance.
     12. In terms of teaching performance, teachers` self-assessment is not significantly relevant to students` assessment.
     According to the above, it is suggested that the education authority, polytechnic colleges and teachers shall have more observation in the following:
     1. To improve the current work environment of polytechnic colleges.
     2. To reinforce teachers` identification in work value.
     3. To encourage teachers` development and provide better research environment.
     4. To achieve accuracy and objectiveness of teaching performance assessment and use such result to improve teaching.
