題名 高級中等學校校長社會正義領導、教師組織認同與組織公民行為關係之研究

摘要 本研究旨在探討高級中等學校校長社會正義領導、教師組織認同與組織公民行為之現況及相關性,運用調查研究法,蒐集直轄市公立高級中等學校教師調查數據,共發放980份問卷,有效問卷862份,有效問卷回收率為88%。正式問卷回收後,分別以敘述性統計、獨立樣本t檢定、單因子變異數分析、皮爾森積差相關,以及結構方程模型等統計方法進行分析,依據分析結果獲致以下結論。 一、高級中等學校教師知覺校長社會正義領導,整體達高等以上程度,以「參與」的知覺程度較佳,「支持」的程度較低。 二、高級中等學校教師知覺組織認同,整體達高等以上程度,以「成員身份」的知覺程度較佳,「忠誠感」的程度較低。 三、高級中等學校教師知覺組織公民行為,整體達高等以上程度,以「利他人之組織公民行為」的知覺程度較佳,「對工作之投入與奉獻」的程度較低。 四、不同背景變項對高級中等學校校長社會正義領導、教師組織認同與組織公民行為之差異有其脈絡因素。 五、高級中等學校校長社會正義領導、教師組織認同與組織公民行為三者之間具有中度至高度正向相關。 六、高級中等學校校長社會正義領導可直接影響教師組織公民行為,也可以透過組織認同的中介機制,對教師組織公民行為產生正向影響。 綜上所述,本研究分別就教育行政主管機關、高級中等學校校長,以及未來研究提供建議。
This study aims to explore the current status and relationship among the principals’ social justice leadership, teachers` organizational identification and organizational citizenship behavior in senior high schools. By using survey research method, 980 teachers were selected to distribute the questionnaires and 862 questionnaires were returned with the valid rate in 88%. All data were analyzed by descriptive statistics, t-test, one-way ANOVA, Pearson’s product-moment correlation coefficient, and structural equation modeling. The findings of this study are listed as follows: 1.Senior high school teachers’ perception of principals’ social justice leadership was at a high level; especially scored the highest in “participation”, but the lowest in “support”. 2.Senior high school teachers’ perception of organizational identification was at a high level; especially scored the highest in “membership”, but the lowest in “loyalty”. 3.Senior high school teachers’ perception of organizational citizenship behavior was at a high level; especially scored the highest in “organizational citizenship behavior-individual”, but the lowest in “job-task citizenship performance”. 4.The differences of the background variables of senior high school principals’ social justice leadership, organizational identification, and organizational citizenship behavior have the context factors. 5.There was a moderately to highly positive correlation between principals’ social justice leadership, organizational identification, organizational citizenship behavior in senior high schools. 6.Principals’ social justice leadership can affect teachers’ organizational citizenship behavior directly, and which can also affect the organizational citizenship behavior positively through an intermediate mechanism as organizational identification. In conclusion, this study provided specific suggestions to educational administration agencies, principals of senior high schools, and other future research.
