題名 A dual-path model of benevolent leadership and subordinate satisfaction: A cognitive appraisal view 作者 林姿葶

However, there's still a gap in understanding how the two facets of benevolent leadership influence job and life satisfaction. To bridge this gap, the research, grounded in cognitive appraisal theory, proposes that work-oriented consideration behaviors predict job satisfaction through "positive work reflection," while life-oriented consideration behaviors enhance life satisfaction through "supervisor-subordinate guanxi." Additionally, "quantitative job insecurity" and "qualitative job insecurity" are incorporated as moderating variables to delineate the boundary conditions of benevolent leadership. Using a three-stage, time-lagged design and 500 valid questionnaires, the findings suggest that work-oriented consideration behaviors enhance job satisfaction through positive work reflection, and life-oriented consideration behaviors enhance life satisfaction through supervisor-subordinate guanxi. Quantitative job insecurity diminishes the positive link between work-oriented behaviors and positive work reflection, affecting the mediation process for job satisfaction. Qualitative job insecurity reduces the positive correlation between life-oriented behaviors and supervisor-subordinate guanxi, impacting the mediation process for life satisfaction.
